Job titles vs pay: 60% of Indian employees see mismatch, survey finds

Nearly six in ten professionals in India believe their job titles do not reflect their salaries, according to the latest quarterly hiring tracker released by Indeed, a global hiring platform. The findings highlight a growing gap between recognition and reward in Indian workplaces, where grand designations are becoming common but often are not accompanied by higher pay. The results suggest that while designations are important for professional identity, they are increasingly seen as meaningful only when accompanied by fair compensation.

The survey, conducted by research agency Valuvox on behalf of Indeed between May and June 2026, gathered responses from 1,211 employers and 2,533 employees. The sample covered a mix of industries, organisation sizes, age groups, career stages, and locations, including tier 1, tier 2, tier 3 cities, and rural India. The dual-sample design allowed the study to examine both employer practices and employee perceptions.

The data shows that title inflation — the practice of awarding senior-sounding job titles without a matching increase in salary — has become widespread. Nearly 80% of professionals said it is now common across industries. The survey's broad geographical and industry coverage suggests the trend is not limited to specific sectors.

Among employees who received a title change in the past two years, about one in three said it came with either no salary increase or an increment of less than 5%. Moreover, 52% of professionals said they would prioritise a higher salary over a better designation when evaluating a new job offer.

Despite this, titles continue to hold value. Around 70% of professionals said their designation is important for future career opportunities, and 73% believe a stronger title improves how potential employers perceive them. About 57% also said their title significantly influences their overall job satisfaction.

On the employer side, 57% of organisations reported using senior-sounding or enhanced job titles to some or a great extent to attract or retain talent. According to Indeed, designations are increasingly being used as a strategic tool — particularly when salary budgets are constrained. Employers cited evolving market expectations and changing organisational structures as reasons for adopting more senior titles.

These findings suggest that while companies view titles as a low-cost way to recognise employees, workers still associate career progression with financial growth. Indeed noted that professionals continue to value titles, but increasingly expect them to be supported by appropriate compensation and genuine career advancement.

Sashi Kumar, Managing Director of Indeed India, said: "A job title has always carried professional identity. Titles remain meaningful because they signal opportunity and capability, but they are most effective when they reflect genuine career progression rather than becoming a substitute for it. Building that alignment will be increasingly important for organisations looking to attract and retain talent in a competitive market."

The survey underscores a crucial lesson for employers: hollow titles may offer short-term motivation, but they are unlikely to ensure long-term loyalty if compensation does not keep pace. As the Indian job market becomes more competitive, aligning designations with real pay and growth opportunities may be key to retaining skilled workers. The findings also point to a broader shift in worker expectations, where employees are demanding more transparency in the way companies define career progression.
